Adult Learning to Support Human Capital Potential

In this podcast we talk all things adult learning. We all have moments in our lives that learning has shaped; whether it be to further our career, guide us to change course, add onto our existing skill set or beliefs or a number of other enhancements. Significant theory surrounding the idea of adult learning was catapulted by Malcolm Knowles in 1968, giving the field an identity. Dr. Graham uses those adult learning theories to inform best practices in the work she does alongside her clients. And in a time when upskilling and reskilling is rampant, Dr. Graham talks about how we don't have to go back to the beginning. Most organizations (and individuals) can add to what they have whether it be in course design or a personal skill set. Lastly, we touch on the importance of building out a learning strategy, aligned with organizational values, serving as somewhat of a flexible roadmap but prioritizing the many needs of the adult learner.

Finding Balance: Candidate Experience Combines People, Tech

Ensuring that today’s organizations deliver a positive candidate experience means HR professionals have to land in a happy medium – one that incorporates technology and people. A candidate experience, according to Humber River Hospital’s Director of Talent Management and Workforce Analytics, Paul Hamilton, “refers to the sum of every interaction a candidate has with your organization during the attract, recruit, hire and onboarding experience. You need to have a candidate strategy that defines and outlines all of the actionable and measurable plans in place to deliver a positive, meaningful and engaging experience across each of those touch-points and interactions.” “We have to remember that [technology] is an enabler and not the silver bullet solution that some folks are making it out to be,” Hamilton said. “It’s about finding the right balance of leveraging technology solutions and creating an environment that still allows for human connection.” This podcast reveals how a winning candidate experience strategy works when balanced, why candidates should be treated like customers, and how to organically measure your candidate experience. Learning, Engagement: Do More For The Modern Workforce

Almost everyone works with or near an internet connected device, according to a recent HCI webcast, which means we work with almost no constraint on learning, development and productivity. Things like store hours, time zones and geographical locations no longer limit our access to information and while the on-demand nature of learning tools is super convenient and makes life easier, experts are finding that learners must be highly available, too. The modern workforce expects modern communication that does more than provides info. Engaging experiences are a must when delivering more emotion, storytelling and personalized approaches that make messages more memorable to learners. Businesses see the need for information to be delivered in a learner-centric way, similar to a customer-centric approach, so that it’s easy to consume and easy to embrace. Recognition and Retention: Fighting Turnover with Technology

Compensation has little to do with an employee’s decision to leave a company, suggesting that recognition (or lack thereof) plays a much bigger role in turnover. On exit interviews, 88 percent of employees said they left for reasons other than pay, according to data per Online Rewards CEO Michael Levy. Employees want to know that they’re contributing to company success and making a difference, and not just going through the motions to receive a biweekly check. If employers can realize that their recognition practices need to get up to speed and better align with employees’ job satisfaction, they’ll be more likely to keep employees happy and keep them around, which is where technology makes all the difference. Technology is today’s force behind the recognition evolution. Tech, mainly Smartphones, transforms sporadic recognition into continuous communication and feedback. Because of technology-enabled recognition, the relationship between leaders and their employees develops and turnover is significantly lowered. Measuring Sentiment: Behaviors Shed Current, Future Light On Employee Performance

What do customer behavior and employee performance have in common? They both can be seen through the same lens, and when analyzed, inform organizational management of how things are going when it comes to company culture, employee development, and engagement. From there, companies can design tools to synthesize insights and understand what works, and what doesn’t. Measuring employee sentiment goes beyond numbers and charts, it allows for open-ended feedback that executive teams can use to respond quickly with a winning strategy in hand. For example, perhaps some employees are taking a change in benefits harder than others. Think of employee sentiment measuring as an “always on” feedback tool. The Role of Employee Recognition: Change, Augmentation and Relevance

Today’s workforces are undergoing major transformation thanks to shifts in workforce dynamic, which means the approach to recognizing employee performance must evolve, too. Formal structures and traditional approaches are out the door; they’ve been replaced with more frequent acknowledgement, an increase in requests for feedback and the need for continuous communication about performance. Recognition now comes earlier in an employee’s career than ever before, allowing employees to feel appreciated more often than not. By offering more recognition, managers give employees real capacity to excel and give more effort to their levels of performance. It’s about raising the bar for employees when it comes to giving their all, but it boils down to one simple approach: tap into maximized performance with recognition as a fundamental enabler of employee engagement. Sensing Technology, Data Put People Analytics in a New Perspective

You may have heard that basketball players wear sensors on their clothing that provide data that coaches use to analyze players’ movement, body stresses and other factors of their performance on the court. But you may not know that the arrangement of tables in an organization’s cafeteria can give management information on employees’ communication, interaction and potential to highly perform. It’s true. Sensing technology will transform the new world of work by indicating information we never thought possible. As with the cafeteria arrangement, what became clear was that the higher the number of people having lunch together led to higher performance, compared to employees who ate lunch with only two or three colleagues. Something as simple as an identification badge will change the game over the next decade, and beyond, when it comes to what’s happening at work. From there, we’ll use sensing technology to change the way our organization’s environment works, based on how people interact with each other, act throughout the day and collaborate with others to complete tasks. All Hands on Deck for Strategic Workforce Planning Success

Workforce planning has a remarkable impact on business success, and it’s become quite the priority for organizational leaders today. Workforce planning has wiggled its way into business initiatives, allowing for better decisions, improved retention, accomplishment of goals and more. Digital Literacy: Adopt, Adapt and Dive Right In

When technology first introduced new devices and new approaches to users everywhere, it didn’t take long at all for boundaries to be pushed, especially with digital capabilities in the workplace. Some technological advances were easily adopted and some were not, but regardless of which tech made the cut, leaders couldn’t seem to build a developed pipeline with the digital literacy skills needed to support workplace change. The transition from an analog world to one in which digital runs the show left a critical need for digital proficiency, but many people underestimated what it would take to keep up. Also underestimated was the impact that the lack of digital proficiency had on the organization as a whole, and how it kept the organization from achieving business goals. There’s no reason for digital literacy to be daunting – all you need is a foundation and a desire to learn. Turning Workforce Guesswork Into Talent Science Part 3: Empowering Our Collective Data

The future of work includes teams of talent that are empowered by existing knowledge and make the most of it, says ProFinda’s Director of Customer Success, Ant Cousins. Employees spend about 20 hours per year searching for information, according to ProFinda’s early 2017 report. Instead of wasting time hunting for data, employees can improve efficiency if they have access to what they need. Managers can simply help their employees and the entire organization become more efficient by taking a holistic view of their staff’s needs, listening to learn what’s missing, and then matching those needs with resources that are available. ProFinda’s back at it with another survey, and even though it will look at the same information, Cousins says the results will help make improvements across the market by shrinking search times, getting data to employees and increasing efficiency overall. The Secret To Growth And Development, And Just Enough Fun At Work

If you work for a company that values growth and development so highly that 6,000 hard working employees volunteer their time to make it happen, you’re certainly in a great spot where community and fun flourish. Google’s Googlers-to-Googlers (g2g) program selects an internal volunteer teaching network – dedicated to help peers learn and develop, outside of their core job responsibilities. Volunteers (g2gers) coach and mentor, design learning materials like e-courses, and help with tough times and difficult conversations. They provide fun stuff, too, like salsa dancing and even fire breathing! Google’s Head of Executive Development Programs, Sarah Devereaux, says the g2g program is 96 percent focused on work-related topics, and the rest is spent on fun, which increases engagement when everyone has something different to share. Continuous learning is a big part of Google’s culture, and Devereaux says there’s a secret to successful internal training. Candidate Experience: Take Time To Get It Right

Candidate experience can make…or break…your organization’s relationships with people, and its ability to attract, engage and retain top performing folks. The notion that candidate experience means treating people exceptionally well simply doesn’t cut it. If you’ve ever applied for a job and received no response from a potential employer, you likely know how it felt to be left hanging, as if your application materials fell into a dark hole. People want to be informed, regardless if they’re considered for the job or not. They might feel forgotten, but they certainly won’t forget about the bad experience they had with your company. Candidate experience sends a loud alert about what it’s like to be part of your team. Word of mouth makes maintaining good rapport and offering multiple methods of communication crucial to your organization’s future business success. Do what’s necessary, even if it means more time and effort, to make certain the message being sent is a good one. To learn more about IBM please visit: http://www.ibm.com/watson/talent/

Culture Of Voice: Speak Now, And Never Hold Your Peace

What do General Motors and the Titanic have in common? We won’t give the riddle’s solution away, but we’ll tell you that it has to do with speaking up when you know potential problems lurk. Unfortunately, too many companies operate with a risky ‘Culture of Silence’ – a phenomenon in which employees willfully withhold information. The silence sets companies up for problems, crises and even danger. If people don’t speak up, companies are more susceptible to penalties and violations. The quick fix? Become a ‘Culture of Voice’ and be open to those employees who want to be heard. Encourage conversations. Reach higher levels of innovation and favorable stats in compliance, safety and operations – all needed to keep your company…ahem, running and staying afloat. New Performance Management Approach Starts By Setting The Right Pace

So you want organizational change, and you want it now? Dr. Anna Tavis is the Clinical Associate Professor of Leadership and Human Capital Management at New York University, and is on deck to share her presentation, “Cultural Due Diligence Prior to Your Performance Management Revolution” at HCI’s 2017 Performance Management Innovation Conference. Tavis says leaders must first know where their organizations stand with goals. What fulfillment strategies do you need to change? As leaders move through a cultural discovery process within their organization, they should expect the unexpected. “Focus on data evidence,” Tavis says. “Performance management comes from the essence of what strategies the business is all about.” So at what speed should performance management change travel? That rate shouldn’t be underestimated, and leaders must have the courage to practice the new agendas, according to Tavis. While the revolution won’t happen by winning a race, urgency during transition demands fast movement, with careful attention to the road. What Mountains Will Your Employees Climb This Year?

A new performance management system is taking employee productivity to new heights. The regenerative system involves continuous communication and better alignment between management and employees. From Top to Bottom: Fueling a Winning Organizations’ Strategic Agenda

Where is your company going? Human resource teams likely know their strategic direction and company mission, but they might be putting gas in the wrong tank when it comes to arriving at their final destination – successful strategy execution. Organizations spend big bucks on corporate training each year so that employees are equipped to perform their jobs and a pipeline is set up to gracefully guide a company through role changes. However, organizations mistakenly invest in the wrong areas, according to Heide Abelli, Skillsoft Vice President of Leadership and Business Skills. Instead of aligning training programs with the company’s strategic direction and including employees at every level of learning, Abelli says organizations exclusively look to top-level leaders to direct its strategies. Successful skills training is all about priorities. Strategic agendas are driven from the middle and lower organizational levels, so Abelli believes those workers should be among the first to learn new skills. Supported by research by Don Sull at MIT’s Sloan School, the lack of talent with proper skill sets is the top reason why companies don’t make the most of new opportunities. For example, Abelli says a healthcare organization facing significant cost pressure can link a strategic objective to a gap in skills by expediting service delivery processes and improving patient experience strategic priorities. “Without adequate training, they just aren’t equipped to connect the dots,” Abelli says. “Too many training initiatives rest on the idea assumption that one size fits all.” To take the right route, an organization must fully understand its market, know how it stands out among competitors and how to protect its comprehensive advantages. “It’s about focus and making tradeoffs,” Abelli says. “What you choose to forego with respect to a training agenda is just as important as what you choose to emphasize."

Humans v. Robots: Throwing Punches and Throwing in the Towel

Call in the referees – this is no amateur sport – we’re talking about jobs and the future of human resources (HR). As we move through the early days of 2017, HR managers begin a backbreaking battle between humans and robots, and which hardworking contenders make the best employees. In fact, internationally known HR thought-leader John Sullivan says human workers in Europe are physically destroying robots that are taking over jobs, boasting fresh skills and outperforming people. Robots come with a price tag and Return on Investment (ROI), but are they more desirable than humans who hold strikes, demand overtime and refuse to work in potentially dangerous conditions? We have to plan for work, Sullivan says. People feel their jobs are in jeopardy and HR leaders are left with the challenge of transitioning from a human workforce to a staff that includes robots while alleviating anxiety among an organization’s talent. While new skills and recruitment approaches come into play, HR must keep current, valuable employees happy. Human resource leaders must become more business savvy, according to Sullivan. When it comes to the future of HR, digital capabilities enable companies to know more about their workforce’s impact. It’s up to HR leaders to increase creativity, innovation and strategy, but who will become the new champion, and how will the company move through employment changes using best practices for the business and the people that produce success?
